Sexism isn't keeping women out of industry, says EA exec

Executive vice president Gabrielle Toledano says it's "easy to blame men," but that's not the real problem.

Electronic Arts executive vice president and chief talent officer Gabrielle Toledano has sounded off on sexism in the gaming industry. In an editorial at Forbes, Toledano said when it comes to sexism, there is a "big disconnect between perception and reality," noting it's not men who keep women out of the business.

"It’s easy to blame men for not creating an attractive work environment," Toledano said. "But I think that’s a cop-out. If we want more women to work in games, we have to recognize that the problem isn’t sexism."

Toledano said she does not take issues around sexism or harassment lightly. In fact, as the head of human resources at EA, she said she enforces a "very strict code of conduct" and leads regular employee training initiatives to ensure a safe environment for all.

Her biggest issue is that the game industry is perceived as more sexist than other male-dominated workplaces, when in fact this may not be the case. At the same time, she acknowledged EA employs far more men than women, and this is an "issue to fix."

"Rather than blame the majority just because they are the majority, I believe the solution starts with us: women," she said.

Toledano laid out three "dirty little secrets" about women in the game industry, the first of which is that many women play games. "Nearly half of all gamers are female and yet I still continue to hear on a weekly basis that 'the only people playing games are boys in their basements.' It’s just not true. So if you like to play games, wouldn’t it be fun to make them?"

The second "secret" Toledano spoke of is that the industry wants to hire more women. She said a company cannot be successful if a team "looks and acts and thinks the same." She said embracing a more diverse culture is not simply a "feel-good message," but rather it is a requirement to continue making successful games.

The third and final "secret" Toledano said is that there are not enough women to hire, especially in the engineering department, at least not yet. She said to change this, support is needed for educational institutions that encourage women to pursue STEM (science, technology, engineering, mathematics) careers.

"The longevity of our industry and the infusion of new and diverse ideas that appeal to all consumers depend on getting more women into engineering, math, design, and other STEM-related disciplines," she said.

Toledano ended her note acknowledging sexism is a reality of the modern day workforce. However, this should not keep women from entering the industry, she said.

"Sexism is an unfortunate reality of our times, but as women we must seek the power and ability in ourselves to change the dynamic. Cast aside the preconceptions, and look for the opportunities and places to make an impact. And I can tell you firsthand that in the video game industry women are not just welcome, we are necessary and we are equal."

What is this lady talking about when she says "It's easy to blame the majority because they're the majority". When is it EVER easier to blame the majority? It's definitely easier to blame the minority. This is what people have done for years. And this lady is an example of a woman who is saying: Look I've done it, why can't you? And leaves it at that. Also so people will stop arguing about how many women and men play video games, think about how many women play video games and lie about being women because of men like you? We need some studies done (and not all done by only men) so people will stop arguing about at least this fact. Also to the (men) who are saying this is an artificial issue, you're just using your male power to continue to silence the oppressed. Once women get some kind of respect, you feel your male privilege decrease and you're upset about it, so you say "let's all just stop this nonsense so I can keep things the way they are". Kthanks.

I got where I am today because of hard work and studies, and my wife did the same, and guess what she even get more money than me, and even she would laugh at this comment. She worked to get where she is and did not try to use sexism to gain stature in her work place. So please, get a life and stop blaming other people.

I love how you say "When is it ever easier to blame the majority?" and then a couple sentences later you do just that by saying "think about how many women play video games and lie about being women because of men like you?". If you are failing to fulfill your dreams it's your fault not mine, work harder be a better you don't waste your time on the internet but do something to achieve your dreams. Do your really think men have nothing better to do then to plot against the dreams of women? And it is by no means my fault that you hide your gender online, have I harassed you? Or do you think I only replied to this only to put you down because you are a woman? No I replied because you seem to bee what is called a "loser" or "failure" and you don't seem to understand that it is your own fault, not your genders and definitively not mine. And don't worry there are plenty of male people just like you who will blame just about anything and anybody when they do not succeed, just not them selves. So unless you live in the middle ages or in a country stuck in them get over your self pity and start working and maybe one day, there will be an article citing your views.

@hufflepuffmast Respect is not given, it is earned, and the most respected figures in the games industry are men. However, when a woman reaches the same stature, they are absolutely given their due, such as Roberta Williams.

First of all, change in itself isn't a bad thing. I don't know about you, but if I thought that the presence of more women would help make online gaming more courteous, I'd be paying for women's subscriptions. That's a change that I would love.

And further, when straight, white men get dumped on, they're not getting trashed for WHO THEY ARE INHERENTLY. Sure they get called names, but I have never heard any slurs directed toward white guys. I have heard plenty of derogatory names for women, homosexuals, and ethnic minorities though.

@theKSMM @Spokker What is Xbox Live meant to emulate, a fancy dinner reception or a pub? In any case, the tools are available to create your own private games and Microsoft can certainly develop tools to allow players to customize their game sessions even more. I would suggest using those underground, pro and whatever settings to help regulate what kind of environment you wish to play in. As far as I can tell, the settings don't do anything.

Consider the context. We're shooting each other in a video game and blowing each other's heads off, but don't dare say any dirty words.

@theKSMM @Spokker Well I guess you have never been to a place where being a white male is not the vanilla flavor. I have seen Asian children making fun of white peoples big eyes, so yeah you can get ridiculed for being a white guy, you just need to change the environment to one where the norm is something else. You should know that some people insult each other while competing that happens very often even in big time sports, so competitive games will never be all nice. Oh and sorry being a normal person and not calling people very offensive names because you are a polite person has nothing to do with being a woman.

@Spokker I think you make a fair point in your first two paragraphs. But I think getting ragged on by your friends is something completely different from having a stranger call you names because you dared to log on and try to play a game. Wait a second. Is she actually advocating that a minority group look inward to fix their perceived problems rather than demanding that the world change to fit their view of what is fair? Your last sentence goes directly to my point. Why is it that when a woman is on a team, she has to be a "token?" Given the story-driven nature of most big games today, why don't we see more females as writers? Why don't we see more female producers (which is mostly a managerial position)? Maybe the straight white guy isn't the best person to bring fresh perspectives to a team already full of straight white guys. But nobody ever assumes that they're "tokens" or not well qualified.

Because when offered a platform to raise money for independent projects that may not otherwise see the light of day in traditional venues, feminists have proven they are more interested in making YouTube videos in an attempt to shame the industry rather than cut out a piece of that industry for themselves.

Men, when faced with barriers to getting into the industry, have cut out their pieces with independent projects or proved themselves in the modding community. Some of these are self-taught individuals who for whatever reasons could not or were not willing to get into university.

Nothing is stopping the ladies from cracking open C++ for dummies or taking modding tools into their own hands. Women are responsible for most of the household spending in the United States, and nothing is stopping them from spending money the way they want to.

I think we're losing them as 3rd and 4th graders who are subtly being told "Don't worry if you're not good at math. You're really pretty."

@finaleve @Spokker Never underestimate the power of indoctrination or socialization. These are where the majority of the "gender role" is taught to a child. What you have described one of the earlier phases, where children learn what is "appropriate" to play with and begin to develop gender associations between items, toys, and other things that are taught to them. Socialization is unavoidable. However, we can (and have over the course of history) change what children consider acceptable in their gender role.

@theKSMM @Spokker Actually, recent investigationds - at least in Sweden, shows that girls are better than boys in general except maths, in which there is no longer a noticable difference. Before boys where better at maths physics, but not anymore.

The only "subject" that boys perform better at is Physical Education (sports).

Regardning most maths teachers being male, that is sort of true. In the grades 1-6 most teachers are female overall. 7-9 it is pretty equal, but a few more men. 10-12 grade there is a majority of male teachers overall, not just maths and physics. (This is Sweden so might not be true for your country).

@finaleve @Spokker I do really think that most men do know that a woman can excel at any science, and they actually do and although girls don't chose to study engineering often the ones that do chose do just as well as a male would. The only reason why there are few of them is that most women are not interested in science and that is a choice made by them. And why is this a bad thing? If a woman becomes a great vet because she is passionate about it, why should we tell her that it is a bad thing an talk about how she could have been a software designer. All in all we should be talking about changing the education system in a way that would allow young people to find their passions and give them the tools needed to reach their dreams. And i don't believe anyone who has problems with basic math could ever become a programmer. So what i am saying is that no person in their right minds actually thinks that a women just by being women are bad at math or science, it's just that a lot more boys find a way of expressing them selves through science then girls do. And I really do believe that toy cars have very little to do with it. Plus answer this are the both of you in the gaming industry? And if no then why are you not?

@Spokker Everyone is telling them this. When you go to a toy store, what do you see? The boy's section is full of race cars, action figures, and guns (another topic for another day). What do you see in the girl's section? Dolls that consist of "dressing up" to look pretty, babies that poop so you can change it's diaper, cooking sets like easy-bake oven (from the commercials I've seen, all contained girls and a mom, no boys or a dad anywhere using it).

That alone tells what the world perceives women. Women who love to dress fashionably, take care of babies, and cook. The 3 basics needed for a man to love a women back in the 60s.

Sure, boys can get the cooking sets and dress up their action figures and so on and so forth, but that mentality latches on the a majority, mainly due to parents teaching their kids and media "conditioning" (a more appropriate words can not be found currently) kids to think this is how the world works.

Fun fact, while I do enjoy action figures (most video game related) and guns (Time Crisis is my favorite game but do not own actual guns for obvious reasons), I hate cars. Don't know anything about them and never cared when I was in school. I also like to cook and took cooking classes.

@Spokker I agree that there are inherent differences between genders, and I think we do better when we don't try to gloss over those. I just don't think girls can't be good programmers is one of those. And I say again, without knowing whether more girls would choose to be programmers, we should at least make sure they all know that it's an option for them.

@theKSMM @Spokker I think men are biologically predisposed to being more passionate, and this manifests itself in positive and negative ways.

I think that men are more likely to become hyper-focused on one thing, whether it is a career or a hobby. They can be ruthless businessmen who do anything it takes to get to the top. Or they start a hobby and learn everything about it.

In a similar vein, men are more likely than women to engage in criminal activity, become enraged and fight. I think it all comes down to passion, drive and focus.

It's a chicken and egg problem. You say culture drives the different behavior seen in the sexes, but then again, why couldn't it be that culture is informed and maintained by the chemicals secreted in our junk?

@Spokker In education generally, you're right. The school system is generally easier to navigate for girls than boys.

But when it comes to science and math, I suspect that we're doing something that makes girls think "That's not for me" or "I don't belong there." I'm not saying it's intentional or malicious, but I truly believe it's happening somehow. I don't accept that girls are just genetically predisposed to being bad at STEM subjects.

And even if the teachers are women (though most of my science and math teachers were men, frankly) they can be part of the problem too. "Don't worry, I'm not good at math either." How many grown women do you know who almost brag at having no technical acumen whatsoever? Why is that acceptable?

Anyways, I'm not blaming EA or anyone else. But I do think there's a real issue there, and as we head into an increasingly technological future, it might be really good for us all to address it.

@theKSMM Who is telling them this? All of the elementary school teachers are women. If anything, at that age, it's the boys who are left behind as their innate and natural behavior is labeled as mental illness and they are forced to take medication.

Why? What is the mechanism that causes diversity to result in better games, or better anything? Are the games that come out of Japan worse because they are designed solely by Japanese people. In fact, Japan considers itself one culture, one people and one race. Their immigration policy is very restrictive in order to maintain cultural purity. Their games must be awful compared to ours.

No, the fact of the matter is that the diversity of the development team probably has nothing to do with whether the game is good or bad. It doesn't matter if the development team is headed by Japanese or Polish individuals or if the team looks like It's a Small World. It doesn't matter what the underlings are, because they get their orders from the top.

Whoever shows up for the job and has the skills and experience to do it is what matters. It's really as simple as that. If there are not enough women or blacks or Hispanics on development teams, the responsibility is on the women, blacks and Hispanics to show up and have the skills and experience necessary to do the job. But they often do not show up despite massive efforts to get them those skills.

If the industries where science, business and math matter were so bigoted, why would Asians and Jews be so over represented in STEM and business fields? Is it because everybody loves Asians and Jews so much? No, it's because they show up and do the job.

@Spokker I mostly agree, but your views seem a bit utopian to me. In an ideal world, yes, only skills and experience would matter to get the job. But that is not the reality, despite all the efforts and the rules you mention.

You're right when you say it's your own responsibility and that you have to take matters into your own hands, because the written rules won't hold you back anymore. But some stereotypes still do. And these stereotypes reside in both men and women. And a lot of people still use them to pass judgment on themselves and others. And these stereotypes might guide people when they hire or when they consider applying for a job.

This is not about the general truth that lies within all stereotypes, or general interest differences that exist between men and women. This is about all the exceptions surrounding these generalizations. It's about making sure that stereotypes will never influence hiring or application. Because, in my opinion, that still happens (on all sides, not just the male one). And that's also (partly) the reason why certain people do and others don't show up.

But I guess that's not what Toledano is saying...

(oh, and sorry if I put words in your mouth, I also based this reply on some other comments of yours, which might have mixed things up)

@Mr_BillGates I have to agree with you. i mean, i am not misogynist, its just that women ae far more casual in games, they usually dont take games as seriouslly, and they rarely are interested in being game developers. Its not that they are worse, its that they are different. Also, i choose boys. :3

@Suikogaiden Discrimination laws may not apply to certain businesses with a small number of employees. This varies by state. A small business, if small enough, can flat out refuse to hire women and I know of one that does.

But this would not apply to EA, obviously.

It's a human capital problem. Despite the massive amount of effort to get more women into computer science, the proportion of women in such programs has actually decreased. Is the world getting more sexist (doubtful) or are women just not as interested in this field as men are?

'Wanting' to hire more females isn't a matter of looking past imaginary blinders it's about meeting an equal opportunity hiring quota, or because there are women getting the management and they want to be feel more 'free' and 'liberal' to talk about women's issues and trade birthing stories with, also so they can have someone, or rather, someone of a gender they feel they can pass the torch of responsibility. As to harassment...it goes BOTH WAYS!

I'm a guy. I've been playing videogames since the NES. Why do people flip out over stories like this? So more women are playing games. So the industry is confronting a history of sexism. Why does this provoke hundreds of comments like "will women ever stop whining" and "this equality bullshit is sickening." I mean, WTF? More women are playing and designing games and fewer women are taking shit for doing either. Why does this set people off?

@tgwolf @johnrayjr Yeah, there's nothing wrong with more women playing games or working on this industry (or doing anything else, for that matter). The problem is the amount of people who take advantage of a number to proselitize. I'm very happy this EA executive is unfazed by the opportunists and able to make an analytical, rational examination of the issue.

Women, will you ever stop whining about sexism? If you want a job in the games industry I highly doubt any company will turn a highly talented and skilled PERSON down no matter what their sex is. If they do, it's maybe not the best place for you to work.

@-Unreal- Not so. If they are female they will most LIKELY get a job especially if there are only men so there is something more presently interesting to talk and think about at work than boring work...until it comes to time to find female models. Plus it's been my experience that chicks that play games are just a bit more open minded...NOT A GOOD THING!
